Restaurant “Employee of the Month”: How a Small Reward Can Improve Service and Food Quality

One of the most valuable assets in any restaurant is its staff.

Good food and a pleasant dining environment are important, but the quality of a customer’s experience is ultimately created by the people who work there.

A friendly server can turn a first-time guest into a returning customer. A carefully prepared dish can leave such a strong impression that a customer comes back with friends or family.

Instead of only asking employees to provide better service and prepare better food, restaurant owners can also create a culture that recognizes and rewards employees who are doing an excellent job.

One simple way to do this without spending a lot of money is to introduce an Employee of the Month program.

Let Customers Help Decide Who Deserves Recognition

One of the most important parts of an Employee of the Month program is the selection process.

If the owner or manager simply chooses the winner based on personal opinion, other employees may not always see the decision as fair.

Some may think:

“Was that person chosen because they are close to the manager?”

“I worked harder this month. Why wasn’t I selected?”

If employees begin to question the fairness of the program, something intended to motivate them could instead create frustration.

A useful and relatively objective source of feedback is Google customer reviews.

When customers mention an employee by name or specifically praise the service they received, that feedback can provide meaningful evidence of excellent performance.

For example:

“Sarah was very friendly and helpful.”

“David gave us excellent service.”

“Our server was extremely kind and made our dinner much more enjoyable.”

These kinds of comments say much more about an employee’s actual service than a star rating alone.

Compliments About the Food Should Count Too

There is one important issue when using Google reviews to recognize employees.

Servers and front-of-house employees interact directly with customers, so their names are more likely to appear in reviews.

Kitchen employees, however, may do outstanding work every day without customers ever knowing their names.

If an Employee of the Month program focuses only on front-of-house staff, it may not feel fair to the kitchen team.

After all, the most important product a restaurant sells is still the food.

Customer reviews often include comments such as:

“The steak was cooked perfectly.”

“This was some of the best sushi I have ever had.”

“The pasta sauce was amazing.”

“The tempura was crispy and delicious.”

These comments are also valuable employee feedback.

The customer simply does not know who actually prepared the food.

That is why a chef or kitchen employee responsible for a dish that receives strong customer praise should also be considered for Employee of the Month.

Customers May Not Know Who Cooked the Food, but the Restaurant Does

A customer may not know who prepared a particular dish, but the restaurant often can determine it.

By checking the date and approximate time of the review, order records, kitchen schedules, and staff assignments, management may be able to identify the person who prepared or was mainly responsible for the food being praised.

For example, if several customers praise a particular sushi dish during the month and one sushi chef regularly handled that station, that employee could certainly be considered for recognition.

This can be especially motivating for kitchen employees.

Kitchen staff may prepare the same dishes dozens or even hundreds of times every week without ever knowing what customers thought about their work.

Imagine a manager saying:

“A customer wrote a Google review last week saying the dish you prepared was excellent.”

It may sound like a small thing, but receiving direct recognition from customers can be very meaningful to an employee.

Consider Separate Awards for Front-of-House and Kitchen Staff

For larger restaurants, there is no reason to limit the program to only one winner.

For example, a restaurant could have:

Service Employee of the Month
Selected mainly based on customer comments about friendliness, attentiveness, and service.

Kitchen Employee of the Month
Selected mainly based on customer feedback about food quality, taste, consistency, and presentation.

A smaller restaurant could still choose only one Employee of the Month while considering both service-related compliments and food-related compliments.

The important thing is that every employee has a fair opportunity to be recognized.

Employees Begin Paying More Attention to Google Reviews

Another interesting benefit of this program is that employees may naturally become more interested in the restaurant’s Google reviews.

Many employees normally have little reason to check online reviews.

But once customer feedback becomes connected to actual recognition and rewards, employees may begin paying closer attention.

Front-of-house employees may become more thoughtful about explaining menu items, checking on guests, and responding quickly when customers need something.

Kitchen employees may pay even more attention to taste, presentation, preparation, and consistency.

The goal, however, should not be to pressure employees by saying:

“You need to get good reviews.”

Instead, the goal is to create a culture where employees know that when they provide great service or prepare great food, management will notice and recognize their work.

Do Not Judge Employees Only by the Number of Reviews

The program should not simply reward the employee whose name appears most often online.

Employees may work different numbers of hours, different shifts, or different positions.

A full-time server naturally has more opportunities to be mentioned in reviews than a part-time employee. A kitchen employee has far fewer opportunities to be mentioned by name at all.

For that reason, management should consider not only the number of reviews but also the quality and detail of the compliments and whether similar positive comments appear repeatedly.

Feedback from coworkers and managers can also be included as part of the evaluation.

The purpose should not be to create excessive competition.

The purpose should be to identify employees who are doing excellent work and publicly recognize them.

The Reward Does Not Have to Be Expensive

An Employee of the Month program does not need a large budget.

Depending on the restaurant, the reward might be a small cash bonus, a gift card, a meal voucher, or another simple benefit.

For example, a $50 or $100 reward combined with a simple certificate can be enough.

The most important part is not the amount of money.

It is the message being delivered to the employee:

“We notice what you do for our customers.”

“Our customers appreciate your service and your food, and we value that.”

That recognition may stay with an employee much longer than the value of the reward itself.

Feature the Employee on the Restaurant Website

The program can be taken one step further.

With the employee’s permission, the restaurant can take a photo and create an Employee of the Month section on its website.

For a front-of-house employee, the restaurant might write:

August Employee of the Month – Sarah

“Sarah received several wonderful comments from our customers this month. Thank you for always providing friendly and thoughtful service!”

For a kitchen employee:

Kitchen Employee of the Month – James

“Our customers left wonderful reviews about the dishes James prepared this month. Thank you for consistently creating great food for our guests!”

The restaurant could also briefly explain what customers appreciated about the employee.

A small photo and award notice could also be displayed inside the restaurant.

This gives the employee a sense of pride while also showing customers that the restaurant values its staff.

Because a new employee can be featured every month, the program also creates fresh content for the restaurant’s website.

Customer Compliments Can Go Directly Back to the Employee

One of the strongest parts of this idea is that customer compliments do not simply remain on the internet.

A review saying:

“Our server was extremely friendly.”

can lead to recognition for that employee.

A review saying:

“The sushi was excellent tonight.”

can lead to recognition for the chef who prepared it.

This creates a positive cycle:

Customer Praise → Employee Recognition → Employee Motivation → Better Service and Food → Greater Customer Satisfaction

Customers may also feel that their reviews have greater meaning when they realize their compliments are actually being shared with employees and used to recognize good work.

Do Not Turn the Program Into a Competition for Reviews

There should be one clear rule.

Employees should not be pressured to obtain positive reviews, and customers should not be offered discounts or rewards for mentioning a specific employee.

That would reduce the value and credibility of the reviews.

The better approach is to use natural customer feedback based on genuine experiences as one of the factors in employee recognition.

Employees should focus on creating a good customer experience, not on trying to obtain reviews.

Employees Are Not Just a Cost — They Are an Asset

Labor is one of the largest expenses in a restaurant, so it can be easy to think of employees mainly as a cost.

But from the customer’s point of view, employees are the people who represent the restaurant.

A friendly server can create a loyal customer.

A talented chef can prepare a dish that brings a customer back with friends and family.

On the other hand, poor service or inconsistent food quality can cause a long-time customer to stop coming.

For this reason, spending a small amount of money to recognize and encourage good employees should not be viewed simply as another labor expense.

It can be seen as an investment in customer service, food quality, employee culture, and the restaurant’s brand.

Start by Recognizing One Employee Each Month

An Employee of the Month program does not need to be complicated.

Start by reviewing the restaurant’s Google reviews once a month.

Look for employees who were praised for excellent service.

Also look for dishes that received especially positive comments and identify the kitchen employees responsible for preparing them.

Then recognize those employees.

A small reward, a certificate, and — with the employee’s permission — a photo on the restaurant website or inside the restaurant may be all that is needed.

Customers recognize the employee who provides excellent service. Customers also recognize great food, even if they do not know the name of the person who prepared it. The restaurant can then make sure those employees receive the recognition they deserve.

When this happens month after month, employees may begin to see themselves not simply as people taking orders or cooking food, but as important members of the team who are directly shaping the restaurant’s reputation and customer experience.

And when employees take pride in their work, customers can feel the difference.

A small investment in recognizing great employees can help build a stronger staff culture, and a stronger staff culture can help build a better restaurant.

이런 리뷰가 올라왔다면 단순한 별점 하나보다 직원의 실제 서비스 수준을 보여주는 좋은 자료가 됩니다.

음식에 대한 칭찬도 반드시 평가해야 한다

하지만 Google 리뷰를 직원 평가에 활용할 때 한 가지 중요한 문제가 있습니다.

고객과 직접 만나는 서버는 이름이 리뷰에 등장하기 쉽지만 주방 직원은 아무리 일을 잘해도 고객에게 이름이 알려질 기회가 거의 없다는 것입니다.

그렇다고 이달의 직원을 홀 직원 중심으로 선정한다면 공정한 제도가 되기 어렵습니다.

레스토랑에서 가장 중요한 상품은 결국 음식입니다.

고객 리뷰에는 직원에 대한 칭찬뿐 아니라 음식에 대한 칭찬도 많이 올라옵니다.

“스테이크가 정말 완벽하게 구워졌습니다.”

“오늘 먹은 스시가 지금까지 먹어본 것 중 가장 좋았습니다.”

“파스타 소스가 정말 훌륭했습니다.”

“튀김이 바삭하고 정말 맛있었습니다.”

이러한 리뷰 역시 직원에 대한 훌륭한 평가입니다.

단지 고객이 그 음식을 누가 만들었는지 모를 뿐입니다.

따라서 특정 음식에 대한 좋은 리뷰가 올라왔다면 해당 메뉴를 조리한 셰프나 주방 직원 역시 이달의 직원 후보로 선정하는 것이 좋습니다.

고객은 이름을 몰라도 레스토랑은 누가 만들었는지 안다

고객은 자신이 먹은 음식을 누가 만들었는지 모르지만 레스토랑에서는 확인할 수 있습니다.

리뷰가 작성된 날짜와 시간, 주문 기록, 주방 근무표 등을 확인하면 당시 어떤 직원이 해당 메뉴를 담당했는지 어느 정도 파악할 수 있습니다.

예를 들어 한 달 동안 특정 스시 메뉴에 대해 좋은 리뷰가 여러 차례 올라왔고 그 메뉴를 주로 담당한 스시 셰프가 있다면 그 직원 역시 충분히 수상 후보가 될 수 있습니다.

이것은 주방 직원에게도 상당한 동기부여가 될 수 있습니다.

주방에서는 하루에도 수십 번, 수백 번 같은 음식을 만들기 때문에 자신이 만든 음식에 고객이 어떤 반응을 보였는지 알기 어렵습니다.

그런데 어느 날 매니저가,

“지난주 고객이 당신이 만든 음식이 정말 훌륭했다고 Google 리뷰에 남겼습니다.”

라고 알려준다면 어떨까요?

작은 이야기처럼 보이지만 직원 입장에서는 상당히 기분 좋은 인정이 될 수 있습니다.

홀과 주방을 따로 선정하는 것도 좋은 방법이다

레스토랑 규모가 어느 정도 된다면 한 명의 이달의 직원만 선정할 필요도 없습니다.

음식의 맛과 품질에 대한 고객 리뷰를 중심으로 선정

이렇게 홀과 주방을 나누어 선정할 수도 있습니다.

규모가 작은 레스토랑이라면 한 명만 선정하되 서비스 칭찬과 음식 칭찬을 모두 평가 대상으로 삼으면 됩니다.

중요한 것은 모든 직원에게 수상할 기회가 있다는 것입니다.

직원들이 Google 리뷰에 관심을 갖기 시작한다

이런 제도를 운영하면 또 하나의 재미있는 변화가 생길 수 있습니다.

평소에는 직원들이 레스토랑의 Google 리뷰에 별다른 관심을 가지지 않을 수 있습니다.

하지만 고객 리뷰가 실제 직원의 평가와 보상으로 연결된다는 것을 알게 되면 자연스럽게 관심을 갖기 시작합니다.

홀 직원은 고객에게 조금 더 친절하게 설명하고 고객이 필요한 것이 없는지 한 번 더 살펴볼 수 있습니다.

근무시간이 많은 직원과 적은 직원의 조건이 다를 수도 있고, 고객과 직접 만나는 직원과 주방 직원의 조건 역시 다릅니다.

따라서 리뷰의 숫자뿐 아니라 구체적인 칭찬의 내용과 반복적으로 언급되는 서비스나 음식의 품질을 함께 보는 것이 좋습니다.

동료 직원의 평가나 매니저의 평가를 일부 반영하는 것도 방법입니다.

결국 목적은 경쟁을 지나치게 만드는 것이 아니라 잘하는 직원을 찾아 공개적으로 인정하는 것이어야 합니다.

상품은 거창할 필요가 없다

이달의 직원이라고 해서 반드시 큰돈을 들일 필요는 없습니다.

레스토랑 상황에 따라 작은 상금이나 상품권, 식사권 등으로도 충분합니다.

수상한 직원의 동의를 받아 사진을 찍고 레스토랑 홈페이지에 ‘Employee of the Month’ 코너를 만들어 소개하는 것입니다.

사진과 함께 고객이 어떤 점을 칭찬했는지 간단히 설명하면 더욱 좋습니다.

매장 안에도 작은 사진이나 안내판을 설치할 수 있습니다.

이렇게 하면 직원에게는 자부심을 줄 수 있고 고객에게는 이 레스토랑이 직원을 소중하게 생각한다는 인상을 줄 수 있습니다.

매달 새로운 직원이 소개되므로 홈페이지에도 자연스럽게 새로운 콘텐츠가 생깁니다.

고객의 리뷰가 직원에게 직접 돌아간다

이 제도에서 특히 좋은 점은 고객이 남긴 칭찬이 인터넷에만 머물지 않는다는 것입니다.

고객이

“서버가 정말 친절했습니다.”

라고 남긴 리뷰가 해당 직원의 표창으로 이어지고,

“오늘 먹은 스시가 정말 훌륭했습니다.”

라는 리뷰가 그 음식을 만든 셰프의 표창으로 이어질 수 있습니다.

즉,

고객의 칭찬 → 직원의 인정 → 직원의 동기부여 → 더 좋은 서비스와 음식 → 고객 만족

리뷰를 억지로 받는 제도가 되어서는 안 된다

다만 한 가지는 분명히 해야 합니다.

직원에게 무조건 좋은 리뷰를 받아오라고 요구하거나 특정 직원을 칭찬하는 리뷰를 작성하면 할인이나 선물을 제공하는 방식으로 운영해서는 안 됩니다.

그렇게 되면 리뷰의 본래 의미가 사라집니다.

리뷰 자체에 보상을 제공하는 것이 아니라 실제 고객 경험에서 자연스럽게 나온 칭찬을 직원 평가와 보상에 활용하는 방식이 좋습니다.
